Designing for Sustainable Culture
Burnout is not a personal failure. It's a design problem.
Hi, I'm Derek! I help organizations build cultures of thriving, belonging, and sustained excellence without burnout.
As an independent school divisional leader, published author, and national conference speaker, I bring more than 15 years of experience to the challenges of leadership, well-being, and institutional culture. My work blends research on burnout prevention, cognitive load, and belonging with practical strategies that reduce friction, strengthen community, and create environments where people can do their best work.

"I recently shared Dr. Porter's work on burnout with our District VP — she included it in our next multi-site meeting. Your work matters and is impacting more people than you know." ~ Head of School
The Challenge Facing Us Today
We don't have a talent problem — elite institutions have plenty. Faculty are deeply committed but carrying invisible packs: constant urgency, meeting overload, role ambiguity, initiative fatigue, isolation, and burnout. High-performers leave. Leadership stays stuck in hiring cycles. Students are most impacted.

"I recently listened to a podcast that featured you. I wish I had your voice of expertise when I was going through hard times at my school that matched exactly what you described with systemic issues. Thank you for the work you're doing!" ~ Science Teacher
The Sustainable Excellence Frameworkâ„¢
I shift cultures from reactive to sustainable through four stages. The goal is not less work, it's work that energizes rather than drains. Not all institutions find the same path into this work because every culture is unique in mission-driven organizations. However, we have found great success following this model.
Diagnose
Identify overload and hidden drivers of burnout and turnover.
Reduce
Eliminate unnecessary workload, confusion, and false urgency.
Reconnect
Align daily work with mission, values, and professional identity.
Design
Create collective care systems that support excellence without exhausting people.

The Leadership Philosophy
"The greatest impact we make on students is through the adults we recruit, retain, and resource." ~ Dr. Porter
As educators, our primary responsibility is to students. But the greatest impact we make on students is through the adults we recruit, retain, and resource. High-quality teachers who are energized, aligned, and equipped are our most precious asset. That is why differentiated professional development, strategic coaching, and distributed leadership models are essential. If we want students to be curious, connected learners, then teachers must have the same opportunity.
Effective leadership also requires clarity about current conditions. Too often, we rely on anecdote and assumption when what is needed is intentional feedback and consistent data from faculty, families, and students alike. Leadership, then, becomes a continuous cycle of listening, aligning, communicating, and adjusting. Without knowing where we are, we cannot meaningfully decide where to go or determine if we have arrived.
At the heart of all great schools is the relationship between student and teacher. Curriculum and pedagogy matter. Structures and schedules matter. But students thrive when they are known. Teachers thrive when they are trusted. Learning is most powerful when driven by connection and curiosity. That is why I value hiring and supporting educators who lead with purpose, model reflective practice, and engage generously with colleagues and students.
When I began my career, I was fueled by a passion for advocacy and reform. I was eager to speak up and make change. With time and experience, I have come to see listening as one of the most powerful tools in a leader’s toolkit. Asking thoughtful, well-intentioned questions of students, faculty, and families often yields more insight and clarity than any top-down initiative ever could. Vision-setting, culture-building, and faculty support all begin with presence and listening.
In sum, my leadership philosophy is rooted in equity, guided by strong relationships, and focused on building sustainable and joyful school communities. I believe our most enduring impact comes not from programs alone, but from how we treat people—how we lead teams, respond to challenges, honor complexity, and move a mission from words into daily life. When educators are equipped and inspired, students are empowered to thrive, and the entire school becomes a place of possibility and excellent performance.
"I wish I had known about burnout when I was actively in school daily. It would have helped me, and I could have been able to help many teachers. Thank you, Dr. Porter" ~ Retired Principal, District 191
